dagens professionelle verden former eksterne forventninger, der er forankret i traditionelle k\u00f8nsroller, i h\u00f8j grad karriereforl\u00f8bene. Samfundsnormer og professionelle stereotyper dikterer ofte, hvilke roller enkeltpersoner forventes &#8211; eller frar\u00e5des &#8211; at forf\u00f8lge. For eksempel kan personer p\u00e5 subtil vis blive styret v\u00e6k fra lederroller, mens andre kan blive presset til at tilpasse sig selvh\u00e6vdende og konkurrencepr\u00e6get adf\u00e6rd (Eagly &amp; Karau, 2002). Disse forventninger er dybt indlejret i b\u00e5de kulturelle fort\u00e6llinger og organisatorisk praksis og p\u00e5virker beslutninger fra tidlig uddannelse til ans\u00e6ttelses- og forfremmelsesprocesser (se afsnit 1).<\/p>\n<p>Kernen i denne dynamik er f\u00e6nomenet ubevidst forudindtagethed. Ubevidste fordomme er automatiske, dybt indgroede associationer, som kan p\u00e5virke vores vurderinger, uden at vi er klar over det (Greenwald &amp; Banaji, 1995). I professionelle sammenh\u00e6nge kan s\u00e5danne fordomme komme til udtryk p\u00e5 subtile m\u00e5der &#8211; f.eks. ved at foretr\u00e6kke kandidater, der passer ind i en forudfattet form for lederskab, eller ved utilsigtet at bruge et sprog, der forst\u00e6rker begr\u00e6nsende k\u00f8nsroller. Som karrierer\u00e5dgivere er det afg\u00f8rende at forst\u00e5 disse fordomme. Ikke alene p\u00e5virker disse fordomme den enkeltes selvopfattelse og selvtillid, men de har ogs\u00e5 systemiske effekter p\u00e5 karriereudvikling, mangfoldighed p\u00e5 arbejdspladsen og organisationskultur (Moss-Racusin et al., 2012).<\/p>\n<p>Desuden f\u00f8rer eksterne forventninger ofte til udvikling af begr\u00e6nsende overbevisninger. Individer kan internalisere negative budskaber om deres potentiale baseret p\u00e5 k\u00f8n, hvilket s\u00e5 p\u00e5virker deres karrierebeslutninger og interaktioner p\u00e5 arbejdspladsen. For eksempel kan en ung professionel t\u00f8ve med at forf\u00f8lge en lederrolle p\u00e5 grund af samfundets budskaber om, at ledelse er mere &#8220;passende&#8221; for et k\u00f8n frem for et andet (Eagly &amp; Karau, 2002).<\/p>\n<p>Vores diskussion her bygger p\u00e5 tidligere afsnit, der udforsker k\u00f8nsf\u00f8lsom karrierevejledning. Ved at forbinde teori med praksis fors\u00f8ger vi at give dig indsigt i, hvordan dette eksterne pres kan genkendes og im\u00f8deg\u00e5s. En s\u00e5dan tilgang er blind rekruttering, som indeb\u00e6rer, at man fjerner identificerende oplysninger som navne, k\u00f8nsindikatorer og fotografier fra ans\u00f8gningerne. Denne praksis sikrer, at ans\u00e6ttelsesbeslutninger er baseret p\u00e5 kandidaternes f\u00e6rdigheder og kvalifikationer i stedet for at blive p\u00e5virket af ubevidste fordomme (Rivera, 2012). Derudover hj\u00e6lper strukturerede interviews, som standardiserer sp\u00f8rgsm\u00e5l og evalueringskriterier, med at minimere subjektive fordomme, der ellers kan p\u00e5virke ans\u00e6ttelsesresultaterne. Desuden fremmer inddragelsen af forskellige ans\u00e6ttelsespaneler, is\u00e6r dem, der er k\u00f8nsbalancerede, mere retf\u00e6rdige kandidatvurderinger og reducerer risikoen for, at k\u00f8nnede antagelser p\u00e5virker ans\u00e6ttelsesbeslutninger (Bohnet, 2016).<\/p>\n<p>Forskning tyder p\u00e5, at k\u00f8nsbestemt sprog i jobbeskrivelser p\u00e5 subtil vis afskr\u00e6kker ans\u00f8gere fra underrepr\u00e6senterede k\u00f8n (Gaucher et al., 2011).
