en las trayectorias profesionales. Las normas sociales y los estereotipos profesionales suelen dictar qu\u00e9 roles se espera que las personas desempe\u00f1en, o cu\u00e1les se desaconsejan. Por ejemplo, a algunas personas se les puede alejar sutilmente de los puestos de liderazgo, mientras que otras pueden verse presionadas para adoptar comportamientos asertivos y competitivos (Eagly y Karau, 2002). Estas expectativas est\u00e1n profundamente arraigadas tanto en las narrativas culturales como en las pr\u00e1cticas organizativas, e influyen en las decisiones desde la educaci\u00f3n temprana hasta los procesos de contrataci\u00f3n y promoci\u00f3n (v\u00e9ase la secci\u00f3n 1).<\/p>\n<p>En el centro de esta din\u00e1mica se encuentra el fen\u00f3meno del sesgo inconsciente. Los sesgos inconscientes son asociaciones autom\u00e1ticas y profundamente arraigadas que pueden afectar a nuestros juicios sin que nos demos cuenta (Greenwald y Banaji, 1995). En el \u00e1mbito profesional, estos sesgos pueden manifestarse de forma sutil, por ejemplo, favoreciendo a los candidatos que se ajustan a un molde preconcebido de liderazgo o utilizando inadvertidamente un lenguaje que refuerza los roles de g\u00e9nero limitantes. Como orientadores profesionales, es fundamental comprender estos sesgos. Estos sesgos no solo afectan a la autopercepci\u00f3n y la confianza de las personas, sino que tambi\u00e9n tienen efectos sist\u00e9micos en el avance profesional, la diversidad en el lugar de trabajo y la cultura organizativa (Moss-Racusin et al., 2012).<\/p>\n<p>Adem\u00e1s, las expectativas externas a menudo conducen al desarrollo de creencias limitantes. Las personas pueden interiorizar mensajes negativos sobre su potencial basados en el g\u00e9nero, lo que luego influye en sus decisiones profesionales y en sus interacciones en el lugar de trabajo. Por ejemplo, un joven profesional puede dudar en aspirar a un puesto directivo debido a los mensajes sociales que indican que el liderazgo es m\u00e1s \u00abapropiado\u00bb para un g\u00e9nero que para otro (Eagly y Karau, 2002).<\/p>\n<p>Nuestro an\u00e1lisis se basa en secciones anteriores que exploran la orientaci\u00f3n profesional sensible al g\u00e9nero. Al vincular la teor\u00eda con la pr\u00e1ctica, nuestro objetivo es ofrecerle informaci\u00f3n sobre c\u00f3mo se pueden reconocer y contrarrestar estas presiones externas. El objetivo es dotarle de estrategias que faciliten un di\u00e1logo m\u00e1s inclusivo durante las sesiones de orientaci\u00f3n y ayuden a las organizaciones a reevaluar los procesos de contrataci\u00f3n y promoci\u00f3n (v\u00e9ase la secci\u00f3n 1).<\/p>\n<p>En resumen, reconocer y cuestionar las expectativas externas de g\u00e9nero es esencial para crear entornos profesionales equitativos. Uno de estos enfoques es la contrataci\u00f3n ciega, que consiste en eliminar de las solicitudes informaci\u00f3n identificativa como nombres, indicadores de g\u00e9nero y fotograf\u00edas. Esta pr\u00e1ctica garantiza que las decisiones de contrataci\u00f3n se basen en las habilidades y cualificaciones de los candidatos, en lugar de verse influidas por sesgos inconscientes (Rivera, 2012). Adem\u00e1s, las entrevistas estructuradas, que estandarizan las preguntas y los criterios de evaluaci\u00f3n, ayudan a minimizar los sesgos subjetivos que, de otro modo, podr\u00edan afectar a los resultados de la contrataci\u00f3n. Por otra parte, la inclusi\u00f3n de paneles de contrataci\u00f3n diversos, en particular aquellos que est\u00e1n equilibrados en cuanto al g\u00e9nero, fomenta una evaluaci\u00f3n m\u00e1s justa de los candidatos y reduce el riesgo de que los prejuicios de g\u00e9nero influyen en las decisiones de contrataci\u00f3n (Bohnet, 2016).<\/p>\n<p>Las investigaciones sugieren que el lenguaje de g\u00e9nero en las descripciones de los puestos de trabajo desalienta sutilmente a los solicitantes de g\u00e9neros infrarrepresentados (Gaucher et al., 2011).
